Les entreprises internationales, premier choix des jeunes diplômés marocains

Une nouvelle étude confirme par les chiffres les divergences d’attentes entre jeunes diplômés et recruteurs au Maroc. Parmi elles, la préférence de ces premiers pour les grandes entreprises alors même que les PME sont les premières pourvoyeuses d'emplois.

Fraichement installée dans ses nouveaux locaux à la Marina de Casablanca, l’EM Lyon Maroc vient de livrer une étude sur le marché du travail en partenariat avec l’institut de sondage Viavoice. Les conclusions confirment l’inadéquation entre les ambitions des jeunes diplômés et ce que recherchent les dirigeants. Un constat que ne cesse de répéter le Haut-commissariat au plan (HCP) depuis plusieurs années.

Deux échantillons d’individus ont été étudiés pour effectuer l’étude. D’un côté, les enquêteurs ont identifié 400 jeunes diplômés, âgés de 20 à 30 ans, résidant au Maroc et ayant au moins le baccalauréat. Ces derniers sont en cours d’étude, en emploi ou ont déjà travaillé. De l’autre, 200 dirigeants d’entreprises ont été interrogés. Ils exercent dans des entreprises de différentes tailles et dans des secteurs distincts mais ont tous effectué au moins un recrutement de jeune diplômé au cours des 12 derniers mois.

Grandes entreprises plutôt que PME

Première observation, rejoindre une entreprise internationale apparait comme le premier choix des jeunes diplômés marocains : 41% espèrent ainsi intégrer ce type d’entreprise et 38% souhaite travailler au sein de grandes entreprises marocaines : 44 % rêvent d’une carrière à l’Office chérifien des phosphates (OCP), 26 % veulent intégrer la compagnie Royal Air Maroc (RAM) et 21 % souhaiteraient travailler au sein de l’Office National des Chemins de Fer (ONCF).

Pourtant, l’étude démontre que les PME sont les entreprises qui recrutent le plus au Maroc et qui emploient le plus. « Le tissu économique du royaume est constitué à 98% de PME et d’entreprises plus petites, sauf qu’elles sont très vulnérables et présentent un énorme risque de faillite aux yeux des jeunes », estime Tawhid Chtioui, directeur général d’EM Lyon business school Afrique.

Les fonctions qui recrutent

L’étude, qui a été menée du 25 avril au 15 mai de cette année, donne également un aperçu du décalage entre fonctions visées par les jeunes diplômées et celles qui recrutent effectivement. En haut du podium, les fonctions marketing (33 %) sont les plus prisées des jeunes diplômés marocains, devant les métiers de la technologie (24 %) et les activités commerciales (22 %). Or les entreprises recrutent en premier lieu sur des postes commerciaux (32 %), puis dans la communication (31 %) et les systèmes informatiques (26 %).

Dans 71% des cas, les jeunes considèrent que la rémunération est le critère le plus important dans le choix de leur futur emploi.

L’enquête pointe un autre décalage entre les diplômés et les dirigeants d’entreprises. Dans 71% des cas, les jeunes considèrent que la rémunération est le critère le plus important dans le choix de leur futur emploi. L’environnement de travail stable arrive en deuxième position (56 %). Côté entreprises, la rémunération est utilisée comme facteur d’attractivité par seulement 23 % d’entre elles et l’environnement de travail stable seulement par 8 %.

L’expérience avant le diplôme

Côté profils, les dirigeants sont quant à eux attirés en premier lieu par l’expérience des jeunes diplômés, devançant même le diplôme et la formation. Enfin 87% d’entre eux sont conscients du décalage qui existe entre leurs attentes en matière de recrutement et les réelles compétences des candidats sur le marché du travail. Pire, le fossé se creuse au quotidien selon eux.

La majorité des jeunes diplômés déclarent tout de même avoir une préférence pour une carrière professionnelle au Maroc.

Partir pour mieux revenir

Par ailleurs, un quart des répondants souhaitent travailler à l’international après l’obtention de leur diplôme. Et dans 59 % des cas c’est l’Europe qui serait choisi, alors que 39 % souhaiteraient passer quelques années aux États-Unis ou au Canada avant de revenir au Maroc pour s’installer définitivement. « La majorité des jeunes diplômés déclarent tout de même avoir une préférence pour une carrière professionnelle au Maroc, que ce soit à court ou long terme », ajoute Tawhid Chtioui.

Entreprendre

Enfin, l’étude démontre que l’envie d’entreprendre est très développée chez les jeunes marocains. 90 % d’entre eux affirment vouloir créer leur propre entreprise, dont 40 % sont certains de le faire une fois le diplôme en poche. « Ce chiffre est très révélateur du potentiel important de développement de l’entrepreneuriat au Maroc. C’est la responsabilité de tous les protagonistes. Dans d’autres pays, l’entreprenariat ne séduit pas autant », s’étonne Tawhid Chtioui qui a occupé des fonctions scientifiques et dirigeantes dans différentes écoles de commerce en France et connaît très bien le milieu étudiant.

PERSON SPECIFICATION EDUCATION & QUALIFICATIONS
  • The postholder must be a national of an African country and between 24 and 32 years old at the date of application.
  • A Bachelor's Degree in a relevant area for the post is essential. A Master's Degree is desirable.
  • Fluency in English and French with excellent oral and written communication skills in both languages is essential.
  • A minimum of one year of work experience relevant to the job description i.e., in the fields of finance, resource mobilization, grants management, advocacy or health - in particular aspects of sexual and reproductive health and rights -, is desirable.
  • Fluency in Microsoft Office is essential. Experience of Netsuite is desirable.
PROVEN ABILITY
  • Demonstrated commitment and passion for ensuring universal access to healthcare for all and SRHR in particular is desirable.
  • Experience of studying or working outside of the home country is an advantage.
  • Willingness to work in multicultural environments and ability to successfully interact with individuals of different cultural backgrounds and beliefs. The post holder must show tolerance and acceptance of different views and opinions.
  • Willing to work outside standard office hours as required.
SKILLS
